초록[abstracts]
This study aimed to determine the affecting factors on nursing performance of clinical nurses with focus on ethical values and organizational culture. The objects of research were 156 clinical nurses who work at S University Hospital in Seoul and the date was collected from December 13, 2013 to December 27. Measurement tools used in the study are the nursing performance measurement tool developed by Ko, Lee & Lim(2007), the ethical values measurement tool used in study of Jong & Moon(1995), and the organizational culture tool used in study of Lee, Jin & Ju(2011). The collected data was analysed using SPSS window version 21.0. Collected data was analyzed by the statistical methods of frequency analysis, descriptive statistics, t-test, ANOVA analysis and Scheffe test, Pearson's correlation coefficient analysis, Multiple regression analysis. The results are as follows. 1. The average level for nursing performance of clinical nurses was 3.95(±.52). The average level for ethical values was 3.36(±.27) and the average level for organizational culture was 2.57(±.43). 2. There was a significant in the level of nursing performance depending on the general characteristics of objects such as their age(F=5.907, p=.003), marital status(t=-3.227, p=.002), education level(F=9.114, p=.001), the total clinical career(F=5.261, p=.002), the current organizational career(F=5.620, p=.001). In the others, nursing performance was higher in married, the more age, the higher the level of education, the more clinical career and current organizational career. 3. Nursing performance of clinical nurses have a significant positive correlation with ethical values(r =.467, p=.001). Also, ethical values and organizational culture(r=.185, p=.021) have a significantly positive correlation. 4. The most affecting factors on nursing performance was ethical values(β=.439, p=.001), followed by the current organizational career (β=.257, p=.001), and these two variables explained 28.4% of nursing performance. The results of this study, nursing performance have a close correlation with ethical values, that was influenced by a lot of ethical values. In addition, ethical values and organizational culture have a weak correlation, and the current organization career have an effect on nursing performance. In order to improve the nursing performance of clinical nurses, ethical values is very important. Also that can be used in an efficient way to improve the quality of nursing practice and effective strategies of human resources management. Therefore nursing organizations should strive for the improvement of positive ethical values, as it is expected to development of nursing performance and organizational culture.
